| dc.description.abstract | Our study examined the impact of cognitive flexibility on employability among cosmetic retail employees and investigated the mediating roles of perceived organizational support (POS) and organizational commitment (OC) on this association. As digital transformation and shifts in consumer behavior have reshaped cosmetic retail stores into more complex service and consultation environments, employees are required to demonstrate increased adaptability and cognitive agility. We conducted an online survey with 560 employees working across 45 department store beauty brands. We analyzed 509 valid responses using IBM SPSS Statistics 28.0 for descriptive statistics, exploratory factor analysis, reliability testing, correlation analysis, multiple regression analysis, and Hayes’s PROCESS macro (Model 6) with 5000 bootstrap samples. Our results reveal that cognitive flexibility is significantly and positively associated with employability. The individual mediatory role of POS and the combined mediatory roles of POS and OC were statistically significant in facilitating this positive association. However, there was no significance in the mediatory role of OC. These findings indicate that employees with higher cognitive flexibility are more capable of adapting to dynamic sales environments, perceiving increased support from their organization, and ultimately lending value to their employability as organizational commitment strengthens through POS. Our study clarifies the psychological and organizational mechanisms underlying employability within the cosmetic retail sector and offers practical recommendations for training and human resource development strategies. | - |
