관계에 대한 시각/인식/성향이 조직-직원 간 상호헌신과 조직시민행동에 미치는 영향

초록
Organizational citizenship behavior(OCB) can be utilized as a strategic asset in volatile markets. A question is how to induce the asset. The current study explores the role of mutual commitment in drawing OCB and some precedents of mutual commitments, such as perceived insider status, subjective socioeconomic status, and a novel variable, dependent origination mindset(DOM), which draws on Buddhist philosophy and general systems theory, to evaluate individual dispositions towards relationships. These constructs are theorized not only to bolster mutual commitment but also to serve as essential conditions for the emergence of both mutual commitment and OCB. The study employs both PLS-SEM and Necessary Condition Analysis(NCA) to investigate these dynamics. Data from a survey of 274 employees from various industries in South Korea were analyzed. The findings show that mutual commitment has a significant positive impact on OCB. Additionally, perceived insider status and subjective socioeconomic status significantly enhance mutual commitment and positively influence DOM. While DOM did not show statistically significant direct effect on mutual commitment, it was found to serve as a necessary condition for achieving high levels of mutual commitment, meaning that a higher level of DOM is required to foster and maintain mutual commitment. These results underscore the strategic importance of nurturing and increasing the expression and level of dependent origination mindset to strengthen and sustain mutual commitment between employees and the organization, ultimately fostering OCB.
