A Study on the Glass Ceiling and Glass Wall Phenomena of Female Officers in the Korean Navy: Focusing on Promotion and Assignment Processes

This study systematically analyzes the glass ceiling and glass wall phenomena experienced by female officers in the Republic of Korea Navy. Through qualitative research methods, we conducted an in-depth exploration of structural discrimination in promotion processes and constraints in assignment procedures faced by female naval officers. The findings reveal that career interruptions due to maternity leave adversely affect promotion evaluations, while restrictions on shipboard duties deprive female officers of opportunities to accumulate essential professional experience. The distinctive gap between shipboard and shore-based duties in the Navy creates a dilemma forcing female officers to choose between professional development and family responsibilities. These phenomena are confirmed to be systemic inequalities created by the complex interaction of organizational structure, culture, and policies rather than individual-level issues. The study presents comprehensive policy recommendations including strengthening objectivity in promotion systems, improving childcare support systems, and fostering organizational cultural change to address these challenges effectively.
