The Impact of Job Environment on Mutual Causality Disposition and Job Breadth in Facilitating Organizational Citizenship Behavior

In response to the rapidly changing corporate environment, Organizational Citizenship Behavior (OCB) has received increasing attention as a strategic response. Organizations are defined as groups of individuals who interact continuously to achieve common goals, and the members of an organization are both the subjects and objects of these interactions. Thus, understanding the perceptions and inclinations of organizational members towards their relationships is crucial in the study of organizational behavior. This study primarily utilizes the concept of mutual causality disposition(MCD), conceptualized based on the Buddhist philosophy and general systems theory, to measure individuals’ views and inclinations towards relationships. MCD is defined as the inclination to understand the totality of phenomena, including one’s existence, as a process of change that occurs through communication and actions within a context of interdependent relationships. MCD consists of three components: relationships, communication, and actions. Additionally, if MCD significantly influences OCB, it is practically important to identify job environments in which these individual inclinations manifest. Therefore, this research aims to verify whether perceived insider status and the task interdependence are antecedents of MCD, how MCD affects individuals’ perceived job breadth, and ultimately, its impact on OCB. To test the proposed hypotheses, a data set of 274 samples was collected from South Korean workers who work on various industries. The analysis revealed that firstly, perceived insider status and the task interdependence have a significant positive effect on MCD. Secondly, MCD significantly positively affects perceived job breadth, which in turn positively influences OCB. Thirdly, perceived insider status and the task interdependence do not show a direct significant relationship with perceived job breadth. However, further analysis of indirect effects revealed that when mutual causality disposition is added as a mediator between perceived insider status and perceived job breadth, and between task interdependence and perceived job breadth, a significant indirect effect is present. This confirms the important role of mutual causality disposition in the impact of the work environment on OCB. The study discusses the significance and implications of these findings and suggests directions for future research.
