The Impact of Job Stress on Turnover Intentions Among Riot Police Officers: The Mediating Role of Emotional Exhaustion

초록

With the abolition of the auxiliary police system, the Riot Police Unit (RPU) now consists entirely of sworn police officers. This transition enhances the specialization and efficiency of security operations, including maintaining order during protests and demonstrations. To address the challenges of reduced unit size, the police have implemented measures such as scientifically calculating the optimal number of units and developing VR/XR training content. However, efforts to prevent unnecessary reductions in the RPU’s capacity have received less attention. This study explores the factors contributing to turnover intentions among riot police officers and identifies strategies to mitigate these outcomes. It specifically examines how job stress—from job demands, organizational structure, and interpersonal relationships—affects turnover intentions, with emotional exhaustion serving as a mediating variable. The results demonstrate a significant positive relationship between job stress and turnover intentions. Furthermore, the analysis confirms the mediating effect of emotional exhaustion, showing that stress-induced emotional exhaustion amplifies turnover intentions. These findings highlight the need for targeted policy interventions to address the evolving challenges faced by the RPU. The study also outlines future research directions based on its limitations and insights.
