밀레니얼 세대 여성 서비스직 종사자의 경력동기에 대한 질적 연구

초록

As the global economy’s transition to the fourth industrial revolution(Industry 4.0), there has been a rapid shift in technology and industrial structures. This shift has underscored the importance of human resource management as an essential prerequisite for sustainable competitive advantage. In the service industry, especially the service positions of human resources become a powerful means of representing the company as they are responsible for providing services directly to customers. Despite a relatively high proportion of women in the service industry, society's weak perception of gender equality and the dual structure of the unequal labor market provoke hindering their career motivation. The purpose of this study is to explore the process of formation, maintenance, and inhibition of career motivation through the experiences of millennial generation women employees in the service sector. The qualitative research results were classified and reinterpreted using categorical framework acquired from preceding research analysis on career motivation. The result of this study showed that the career motivation of these women was a complex and dynamic model. It has been shown that formation, maintenance, and inhibition do not all have a constant influence, and that there are critical factors depending on the situation. To deeply comprehend the career motivations of the millennial generation, various research methods exploring organizational and human resources management strategies were essential. As the model of career motivation is a complex and dynamic, both external and internal factors need to be reviewed and trained to enhance the motivation. Furthermore, it was found that the women in service jobs placed high importance on childcare, which required institutional support from companies and society to prevent women’s career interruption.
