| dc.description.abstract | 본 연구는 대한민국 해군에서 여군들이 경험하는 유리천장과 유리벽 현상을 체계적으로 분석하였다. 질적 연구방법을 통해 해군 여군들의 진급 과정에서의 구조적 차별과 보직 배정의 제약을 심층적으로 탐구하였다. 연구 결과, 육아휴직으로 인한 경력 단절이 진급 평가에서 불이익으로 작용하고, 함정근무 제한으로 인해 핵심 경험 축적 기회가 박탈되는 것으로 나타났다. 특히 해군 특유의 함정근무와 육상근무 간 격차는 여군들에게 전문성 발전과 가족 책임 사이의 선택을 강요하는 딜레마를 야기하였다. 이러한 현상들은 개인적 차원의 문제가 아닌 조직 구조, 문화, 정책이 복합적으로 작용하여 만들어내는 시스템적 불평등임이 확인되었다. 본 연구는 진급 제도의 객관성 강화, 육아 지원 체계 개선, 조직문화 변화를 위한 종합적 정책 방안을 제시하였다. | - |
